Currently I have a 6 Plus with the camera removed that I use at work, and an XR. Every workday I swap the sim from the XR to the 6 Plus in the morning and back after work. If I get a new iPhone with esim, how do I swap back and forth between it and one of my other phones with sim?

While it can probably be done, (eSIM back to nanoSIM) it would likely be so cumbersome - calling your phone company each time - so as to be impractical.
Transferring eSIM between devices should be more practical … highly dependant on the online self-service tools provided by your carrier.
It might have become time to seriously consider retiring the non-eSIM capable 6+.
