Firmware updates may be needed from time to time: (the latest version for AirPods Max: 5E135)

Firmware updates are delivered automatically:

with the iPhone (updated to the newest iOS version available and connected to Wi-Fi) close by.

If firmware and iPhone iOS are up-to-date:
Re: "i need to manually restart them to be detected and start working.
When I pull of my head, they automatically turn off and i need to reset all again".

You might want to check that you are only connecting headphones to one device at a time.
(Eg may not be switching between multiple devices.)
