I have macOS Big Sur on my MacBook Pro and iOS 14 on my iPhone Xs. I tried this feature using both my AirPods (2nd Gen) and my AirPods Pro. At the end of the day, nothing seems to work. The auto-switching NEVER happened, not even once.
Can you help me resolve this issue?

Yes, it does seem like there are glitches in the software. The Airpods move from macOS to iOS, but vice versa doesn't happen.
Also, unrelated but peculiar, when the Airpods move from my iPhone to iPad I see message "Moved to iPhone", similarly when my Airpods move from my iPad to iPhone I see the message "Moved to iPad"/
I see the opposite messages in both cases. Apple probably needs to do some work on the Airpods software I guess.
Exact same issue. Maybe it's a glitch with Big Sur as I also updated but it does not switch
I think they have yet to implement the switching in Big Sur and will do it in a later version
